From Feedback to Flourishing: CMIT’s Strengths-Based Culture Shift

“We’re building a workplace where strengths are celebrated, voices are heard, and engagement feels real.”

At the Case Management Improvement Team (CMIT), we’ve reimagined how feedback drives change. Our response to the 2024–2025 People Survey wasn’t just to “fix scores”, it was to spark a deeper cultural shift built on strengths, inclusion, and shared ownership.

The survey results highlighted four areas for improvement:

  • Engagement
  • Leadership & Change
  • Inclusion
  • My Work

Rather than addressing these in isolation, we used the Strengths Profile tool, as part of the LAA Personal Leadership Programme, to help every team member explore what energises them and where they thrive. This led to the creation of our What’s Working Grid and a new way of working built around:

  • Self-reflection and insight.
  • Team-driven action planning.
  • Genuine collaboration and accountability.

We organised into four pods, each focused on a key theme. These pods created their own plans through peer discussions and shared learning, then presented them as a united team. This process shifted the culture from passive feedback to active co-creation.

An early impact is already evident, so what’s changed?

  • Increased ownership – Everyone had a voice in shaping solutions, leading to higher buy-in and motivation.
  • Deeper connection – Peer pairings and pod work boosted collaboration across teams and locations.
  • More meaningful engagement – By aligning actions to personal strengths, staff reported feeling more energised and purposeful.
  • Visible momentum – From cross-site office days to wellbeing sessions, we’re already seeing greater participation and positivity.

We’re now delivering and tracking these changes through:

  • Monthly pod check-ins and wellbeing pulses.
  • Strategic alignment via the CMIT work planner.
  • Two-way feedback, guest speakers, and book clubs.

This isn’t just a theoretical leadership programme; it’s a mindset shift. We’re building a workplace where strengths are celebrated, voices are heard, and engagement feels real.
